  • Predictive competences of high-potential talent employees

    • Abstract: ABSTRACT In talent management, predicting high potential (HP) is one of the most important questions human resources professionals face. The main goal of this study was to analyze which competences predict employees’ HP and whether these competences differ by gender. The study analyzed 806 employees in the Spanish branch of a multinational service firm that employs over 6,000 employees. Participants, were classified as HP using a questionnaire about eight competences identified as key to the firm’s talent management (TM) and divided into two categories: cognitive-intrapersonal and emotional-interpersonal, and assessment interviews of supervisors. Results indicate that the competences in the cognitive-intrapersonal category contribute greater weight in predicting HP. More specifically, competences of Initiative, Appetite for learning, and Thinking beyond boundaries were significantly related to the HP criterion. The competences that were significant by gender were also analyzed. Application of these results, as well as the study’s limitations and recommendations for future research, are discussed.RESUMEN En la gestión del talento, predecir un alto potencial (AP) es una de las cuestiones más importantes a las que se enfrentan los profesionales de recursos humanos. El objetivo principal de este estudio ha sido analizar qué competencias predicen el AP de los empleados y si estas competencias difieren en función del género. El estudio analiza a 806 empleados de la sucursal española de una empresa multinacional de servicios que emplea a más de 6,000 trabajadores. Los participantes fueron clasificados como AP mediante un cuestionario sobre ocho competencias identificadas como clave para la gestión del talento de la empresa y entrevistas de evaluación a supervisores, y divididas en dos categorías: cognitivo-intrapersonal y emocional-interpersonal. Los resultados indican que las competencias de la categoría cognitivo-intrapersonal aportan un mayor peso en la predicción del AP. Más concretamente, las competencias de iniciativa, hambre de aprender y pensar más allá de los límites se relacionaban significativamente con el criterio de AP. También se analizaron las competencias que resultaron significativas en función del género. Se discute la aplicación de estos resultados, así como las limitaciones del estudio y las recomendaciones para futuras investigaciones.
       
  • Teleworking components and scientific productivity in Spanish ERC-granted
           teams: the mediating role of climate and well-being

    • Abstract: ABSTRACT The practice of teleworking is being consistently and unprecedently used across multiple work sectors, including the research one, yet the direct and mediated links of specific telework designs with productivity are unclear, and analyses at multiple levels missing. Accordingly, this study aims at exploring the mediating role of the climate for well-being and well-being outcomes in the relationship between multiple components of teleworking and scientific productivity, both at the individual and team level. Data were collected from 358 members of 48 Spanish European Research Council (ERC)-granted teams. Analyses were conducted both at the individual and team level, after checking for the relevant aggregation indexes. Telework components of quantity, frequency, flexibility, and voluntariness were found to have direct and mediated significant relationships with scientific productivity, confirming the need to investigate telework with a closer focus on how it is designed and implemented in the different teams. Specifically, climate for well-being, eudaimonic well-being, and negative emotions were found to play a relevant role in mediating the relationship between some telework components (i.e., telework flexibility and voluntariness) and scientific productivity. Also, telework quantity and frequency were found to have, respectively, positive and negative relationship with scientific productivity. Practical and theoretical implications are further discussed in the article.RESUMEN La práctica del teletrabajo se está utilizando de manera consistente y sin precedentes en múltiples sectores laborales, también en el de la investigación. No obstante, todavía quedan cuestiones que dilucidar sobre la relación entre aspectos específicos del diseño del teletrabajo y la productividad, así como los posibles mecanismos mediadores entre ambos a distintos niveles de análisis (individual, equipo). El trabajo tiene como objetivo explorar el papel mediador del clima para el bienestar y sus consecuencias en la relación entre múltiples componentes del teletrabajo y la productividad científica, tanto a nivel individual como de equipo. Se han recogido datos de 358 miembros de 48 equipos españoles subvencionados por el Consejo Europeo de Investigación (ERC). Los análisis se han realizado a ambos niveles tras comprobar los índices de agregación pertinentes. Cuatro componentes del teletrabajo (intensidad, frecuencia, flexibilidad y voluntariedad) presentaban relaciones significativas, directas e indirectas, con la productividad científica, confirmando la necesidad de investigar cómo se diseña e implementa en los equipos el teletrabajo. Se ha visto que el clima para el bienestar, el bienestar eudaimónico y las emociones negativas mediaban la relación entre algunos componentes del teletrabajo (la flexibilidad y la voluntariedad del teletrabajo) y la productividad científica. Además, la intensidad y la frecuencia del teletrabajo tenían, respectivamente, una relación positiva y negativa con la productividad científica. Las implicaciones prácticas y teóricas se analizan con más detalle en el artículo.
       
  • Moderated mediation between High Performance Work Systems (HPWS) and
           employee voice behavior: the role of psychological safety and supportive
           leadership

    • Abstract: ABSTRACT The objective of this study was to examine the mediating role of psychological safety in the relationship between high performance work systems (HPWS) and employee voice behavior. Moreover, this study examined the moderating effect of supportive leadership on the indirect effect of HPWS on voice behavior through psychological safety. Data were gathered in a survey of middle and lower level bank employees (N = 261). Data validity/reliability and estimations were performed by applying the principles of partial least squares structural equation modeling (PLS-SEM). The findings indicate that psychological safety mediates the link between HPWS and voice behavior, and supportive leadership enhances voice behavior by strengthening the effect of HPWS on psychological safety. This study contributes to organizational psychology literature by explaining how supportive leadership affects the indirect effect of HPWS on voice behavior through psychological safety. Study limitations are related to external validity and cross-sectional testing of data.RESUMEN Este estudio tiene como objetivo analizar el papel mediador que juega la seguridad psicológica en la relación entre los sistemas laborales de alto rendimiento (SLAR) y la opinión constructiva de los empleados. Además, se analiza el efecto moderador del liderazgo de apoyo en el efecto indirecto de los SLAR en la opinión constructiva a través de la seguridad psicológica. Se recogieron datos en una encuesta a empleados de banca de nivel medio y bajo (N = 261). Se llevó a cabo la validez/fiabilidad de los datos y las estimaciones aplicando los principios de modelación de ecuaciones estructurales de mínimos cuadrados parciales. Los resultados indican que la seguridad psicológica es mediadora del nexo entre los SLAR y la opinión constructiva, a la par que el liderazgo de apoyo potencia la opinión constructiva al reforzar el efecto de los SLAR en la seguridad psicológica. El estudio supone una contribución a la investigación en psicología organizacional al explicar de qué modo el liderazgo de apoyo contribuye al efecto indirecto de los SLAR en la opinión constructiva a través de la seguridad psicológica. El estudio tiene algunas limitaciones en cuanto a la validez externa y a la comprobación transversal de los datos.
       
  • Job demands-resources theory: new developments over the last decade

    • Abstract: RESUMEN Este artículo realiza una descripción general de la teoría de las demandas y recursos laborales (DRL). Se describen los supuestos básicos y se destacan los nuevos hallazgos empíricos e innovaciones teóricas en relación con la teoría. Se analizan cuatro innovaciones principales de la última década, a saber: (a) el enfoque persona × situación de la DRL, (b) la teoría DRL multinivel, (c) nuevos enfoques proactivos en dicha teoría y (d) el modelo de recursos trabajo-hogar. Después de examinar las implicaciones prácticas, se profundiza en las posibles investigaciones futuras que incluyan intervenciones desde la teoría DRL, enfoques de equipo y demandas y recursos de otros ámbitos de la vida.ABSTRACT This article gives an overview of Job Demands-Resources (JD-R) theory. We outline the basic propositions and highlight new empirical findings and theoretical innovations in relation to the theory. We discuss four major innovations of the past decade, namely (a) the person × situation approach of JD-R, (b) multilevel JD-R theory, (c) new proactive approaches in JD-R theory, and (d) the Work-Home Resources model. After discussing practical implications, we elaborate on opportunities for future research, including JD-R interventions, team-level approaches, and demands and resources from other life domains.
       
  • Predictive validity, applicant reactions, and influence of personal
           characteristics of a gamefully designed assessment

    • Abstract: ABSTRACT The use of game-related assessments (GRAs) in personnel selection is increasing. However, the type of GRA under investigation should be considered. This study focuses on game-based assessments, which closely resemble leisure-oriented videogames. We specifically examined a serious game that assesses personality traits (assertiveness, sociability, tolerance, and rules). We analyzed its predictive validity, applicant reactions, and the impact of personal and job-related factors on scores. The study included 182 participants who played the GRA and completed a Big Five questionnaire. Findings revealed that the game predicts adaptive performance, offering incremental value over the Big Five (ΔR2 = .107). Additionally, candidates reacted more positively to the GRA in terms of comfort and fit, although the effect size was small (d = -0.1757 and -0.3119, respectively). Relating to personal and job-related characteristics, only job experience significantly affected the assertiveness score, albeit with a small effect size (d = -0.3870).RESUMEN Aumenta en el campo de la selección de personal la utilización de la evaluación relacionada con juegos (ERJ). El estudio se centra en la evaluación mediante juegos, un tipo de ERJ cercano a los videojuegos recreativos convencionales. En concreto se analizó un juego serio que mide rasgos de personalidad (asertividad, sociabilidad, tolerancia y reglas), investigando su validez predictiva, las reacciones de los candidatos y la influencia de las variables personales y laborales. En la investigación participaron 182 personas que jugaron a la ERJ y cumplimentaron un cuestionario de personalidad Big Five. Los resultados muestran la validez incremental de la ERJ con respecto a los Big Five en la predicción del desempeño adaptativo (ΔR2 = .107). Además, las reacciones fueron más positivas a la comodidad y al ajuste al puesto para la ERJ que para la prueba de personalidad, aunque con un tamaño del efecto modesto (d = -0.1757 y -0.3119). Con respecto a las características personales y laborales, la experiencia laboral se asoció a una mayor asertividad, aunque el efecto también es pequeño (d = -0.3870).
