  • Availability expectations and psychological detachment: the role of
           work-related smartphone use during non-work hours and segmentation
           preference

    • Abstract: ABSTRACT This study examined the associations among availability expectations, work-related smartphone use during non-work hours, and psychological detachment from work. In addition, we studied the role of segmentation preference in these associations. A total of 223 employees completed an online questionnaire. We hypothesized that smartphone use during non-work hours partially mediates the negative relationship between availability expectations and psychological detachment. We expected that segmentation preference would moderate this mediation effect. Finally, we examined the direction of this abovementioned moderating effect. The results supported our hypotheses and revealed a weak mediating effect of smartphone use during non-work hours on the relationship between availability expectations and psychological detachment. Moreover, the mediating effect is more substantial for people with low segmentation preferences. Furthermore, the practical implications of these findings are discussed.RESUMEN El estudio analiza la asociación entre expectativas de disponibilidad, utilización del móvil con fines laborales fuera del trabajo y la desconexión psicológica del trabajo. Se estudia además el papel que juega en estas asociaciones la preferencia por la segmentación. Una muestra de 223 empleados cumplimentó un cuestionario por internet. Planteamos la hipótesis de que la utilización del móvil en horario no laboral mediatiza en parte la relación negativa entre las expectativas de disponibilidad y la desconexión psicológica. Se esperaba que la preferencia por la segmentación moderaría este efecto mediador. Por último analizamos la dirección de este efecto moderador. Los resultados confirman nuestras hipótesis y ponen de manifiesto un efecto mediador débil del uso del móvil en horario no laboral en la relación entre expectativas de disponibilidad y la desconexión psicológica. El efecto mediador, además, es mayor en personas que tienen poca preferencia por la segmentación. Se comenta la implicación práctica de los resultados.
       
  • Work engagement: organizational attribute or personality trait'

    • Abstract: ABSTRACT One of the most determining factors of work performance is the degree of engagement of people to their work. That degree of engagement is influenced by both personal and organizational factors. The objective of this research is to analyze the connection between personal characteristics and organizational attributes with the work engagement of workers. The sample consisted of 286 employed workers; 83.5% were Spanish and 16.5% belonged to other Spanish-speaking countries. The mean age was 44.51 years (SD = 8.76) and 55.2% were women. For the prediction of work engagement, a hierarchical linear regression was carried out, first introducing the variables that evaluate personal characteristics (Big Five, entrepreneurial personality, emotional intelligence, and personal happiness) and, later, variables relating to organizational attributes (happiness work and organizational climate). General personality traits (Big Five) explain 22% of work engagement, this percentage rising to 47% when entrepreneurial personality is introduced in the model. Emotional intelligence does not explain additional variance, but personal happiness does. Happiness at work and organizational climate produce a significant increase and the explained variance rises from 55% to 63% when they are included in the model. Both the variables related to the personal characteristics of the employees and variables related to the organizational attributes jointly contribute to the explanation of the degree of work engagement. Workers with high scores on entrepreneurial personality traits achieve higher levels of work engagement, finding a moderating effect of the organizational climate in the relationship between people's autonomy and their work engagement.RESUMEN Uno de los factores más determinantes del rendimiento laboral es el grado de compromiso de las personas con su trabajo. Ese grado de compromiso está influenciado tanto por factores personales como organizacionales. El objetivo de la presente investigación es analizar la relación entre las características personales y los atributos organizacionales con el compromiso laboral de los trabajadores. La muestra estuvo formada por 286 trabajadores por cuenta ajena, de los cuales el 83.5% eran españoles y un 16.5% pertenecía a otros países de habla hispana. La media de edad fue de 44.51 años (DT = 8.76) y el 55.2% eran mujeres. Para la predicción del compromiso laboral se llevó a cabo una regresión lineal jerárquica, introduciendo en primer lugar las variables que evalúan las características personales (Big Five, personalidad emprendedora, inteligencia emocional y felicidad personal) y posteriormente las relativas a los atributos organizacionales (felicidad laboral y clima organizacional). Los rasgos generales de personalidad (Big Five) explican el 22% del compromiso laboral, porcentaje que se eleva hasta el 47% cuando se introduce la personalidad emprendedora en el modelo. La inteligencia emocional no explica varianza adicional, pero sí la felicidad personal. La felicidad laboral y el clima organizacional producen un incremento significativo, pasando del 55 al 63% la varianza explicada cuando se incluyen en el modelo. Tanto las variables relacionadas con las características personales de los trabajadores como aquellas relativas a los atributos organizacionales contribuyen conjuntamente a explicar el grado de compromiso laboral. Los trabajadores con puntuaciones elevadas en los rasgos específicos de la personalidad emprendedora alcanzan mayores niveles de compromiso laboral, encontrándose un efecto moderador del clima organizacional en la relación entre la autonomía de las personas y su compromiso laboral.
       
  • Can activity worthwhileness explain OCB-I change' The mediating role
           of positive emotions

    • Abstract: ABSTRACT The competitiveness of today's markets requires employees to do more than is formally expected from them by collaborating with others to benefit the organization (e.g., organizational citizenship behavior focused on individuals, OCB-I). Based on the idea that eudaimonic wellbeing positively influences OCB-I, and considering that positive emotions lead to optimal functioning and important work outcomes, this study analyzes the mediating role of positive emotions in the relationship between activity worthwhileness and OCB-I. Results of hierarchical regressions in a two-wave longitudinal study with a sample of 108 white collar employees show that activity worthwhileness indirectly (but not directly) explains change in OCB-I through positive emotions. Therefore, when it comes to improving performance in the workplace, investment in both hedonic and eudaimonic wellbeing contributes to more effectively benefitting both employees and organizations.RESUMEN La competitividad de los mercados actuales requiere que los empleados hagan más de lo que formalmente se espera de ellos colaborando con otros para favorecer a la organización (por ejemplo, comportamiento de ciudadanía organizacional centrado en las personas, OCB-I). Partiendo de la idea de que el bienestar eudaimónico influye positivamente en el OCB-I, y considerando que las emociones positivas conducen a un funcionamiento óptimo y a importantes resultados laborales, el presente estudio analiza el papel mediador de las emociones positivas en la relación entre la valía de la actividad y el OCB-I. Los resultados de regresiones jerárquicas en el presente estudio longitudinal con una muestra de 108 trabajadores administrativos muestran que la valía de la actividad explica indirecta, pero no directamente, el cambio en OCB-I a través de las emociones positivas. Por lo tanto, cuando se trata de mejorar el desempeño en el lugar de trabajo, la inversión en bienestar, tanto hedónico como eudaimónico, contribuye a favorecer tanto a los empleados como a las organizaciones.
       
  • Status conflict and tam creativity: the roles of depersonalization and
           organizational awareness

    • Abstract: ABSTRACT Status – one's position and influence within a social network – is a psych-social resource which fulfills one's need for social esteem. Striving to gain status in a social setup, including organizational settings, can cause conflict and reduce employees' positive work behavior. This study is aimed at discussing two questions: first, how status conflict in team, a newly established type of conflict, poses a threat toward individual wellbeing and affects team creativity; and second, to what extent organizational awareness, an individual characteristic, might act as buffer against the negative effects of status conflict. The data was collected from 245 healthcare professionals from 55 teams and analyzed through multilevel analysis, after achieving the model fit. The counterintuitive findings at team level revealed that status conflict does not impede team creativity but causes depersonalization that could undermine the overall team creativity. This multilevel study serves to widen the literature, responding to the recent call for new research by investigating the effects of depersonalization caused by status conflict on team creativity. Likewise, from a practical standpoint, it also emphasizes social competency as a moderator that can reduce the negative feelings caused by status conflict. Additionally, the study extends the job-demand resource model by introducing status as an individual requirement in organizational context, arguing that depletion of status creates negative feelings which are ultimately able to lower creativity.RESUMEN El estatus (la propia posición e influencia en una red social) es un recurso psicosocial que satisface la necesidad de valoración social. Empeñarse en conseguir estatus en una organización social que incluya escenarios organizativos puede acabar en conflictos y en un menor comportamiento laboral positivo. El estudio pretende abordar dos cuestiones: primera, de qué modo el conflicto de estatus en grupo, un tipo de conflicto recientemente introducido, supone una amenaza para el bienestar de la persona y afecta a la creatividad del equipo y, segunda, en qué medida la conciencia organizativa como característica individual puede actuar como amortiguación contra los efectos negativos del conflicto de estatus. Se recogieron datos de 245 profesionales sanitarios de 55 equipos y se realizó un análisis multinivel una vez se consiguió el ajuste del modelo. Los resultados contraintuitivos al nivel de equipo mostraron que el conflicto de estatus no impide la creatividad del equipo aunque produce despersonalización, lo que podría minar la creatividad global del equipo. Este estudio multinivel permite ampliar la literatura en respuesta a una petición reciente de nueva investigación para analizar los efectos de la despersonalización que produce el conflicto de estatus en la creatividad del equipo. Igualmente, desde un punto de vista práctico, también hace hincapié en la competencia social como moderador que puede aminorar los sentimientos negativos derivados del conflicto de estatus. También el estudio amplia el modelo de exigencias laborales-recursos, al considerar el estatus como requisito individual en el contexto organizativo, sosteniendo que la disminución del estatus conlleva sentimientos negativos que en último término podría mermar la creatividad.
       
  • Risk and protective factors of emotional exhaustion in teachers. A
           moderating mediation on emotional exhaustion

    • Abstract: ABSTRACT Emotional exhaustion negatively influences teachers' professional development. The main aim of this study was to analyze how the perception of attention to diversity, emotional dissonance, and social support were related to emotional exhaustion. To carry out this study, 567 teachers (64.9% women, mean age = 44.80, SD = 0.48) answered a questionnaire. Emotional dissonance mediated the relationships that established with emotional exhaustion the perception of attention to diversity (a) derived from special educational needs and (b) derived from cultural diversity. These mediations were moderated by social support, by confirming the interaction effect between social support and (a) the perception of attention to cultural diversity and (b) emotional dissonance. Teachers' perceptions of having to attend to diversity and not being able to express the real emotions they feel to students are stressor factors that influence emotional exhaustion levels. Moreover, social support acts as a protective factor that diminishes the negative effects of perception of attention to diversity and emotional dissonance on emotional exhaustion. These results highlight the need to promote strong support networks in educational settings within the center's cloister, to stimulate a healthier educational environment that reverts to lower levels of emotional exhaustion among teachers.RESUMEN El agotamiento emocional influye negativamente en el desarrollo profesional de los docentes. El objetivo principal de este estudio fue analizar cómo se relacionaban con el agotamiento emocional la percepción de atención a la diversidad, la disonancia emocional y el apoyo social. Para llevar a cabo el estudio, 567 docentes (64.9% mujeres; edad media = 44.80, DT = 0.48) respondieron a un cuestionario. La disonancia emocional medió las relaciones establecidas entre la percepción de la atención a la diversidad derivada (a) de las necesidades educativas especiales y (b) de la diversidad cultural y el agotamiento emocional. Esta mediación fue moderada por el apoyo social, al confirmarse el efecto de interacción entre el apoyo social y (a) la apreciación de atención a la diversidad cultural y (b) la disonancia emocional. La apreciación de los docentes de que tenían que atender a la diversidad y de que no podían expresar al alumnado sus emociones reales constituye un factor estresante que influye en el grado de agotamiento emocional. Además, el apoyo social actúa como factor protector que disminuye el efecto negativo que ejercen la percepción de la atención a la diversidad y la disonancia emocional en el agotamiento emocional. Los resultados ponen de manifiesto la necesidad de promover fuertes redes de apoyo en los escenarios educativos en el claustro del centro para favorecer un ambiente educativo más saludable que revierta en un menor agotamiento emocional en los docentes.
       
  • How and when perceptions of servant leadership foster employee work
           meaningfulness

    • Abstract: ABSTRACT Understanding how and when leaders foster employee work meaningfulness is theoretically and practically important. Drawing on the theoretical underpinnings of servant leadership and person-environment fit, we propose that perceiving their leaders as servant leaders who put followers first would help employees fit into their job (i.e., person-job fit) and subsequently promote their work meaningfulness. Moreover, we argue that working under servant leaders who are perceived to possess high rather than low prototypicality would make employees more likely find congruence with their jobs and experience more work meaningfulness as a result. A full-time working sample from China evidenced our hypotheses. Our findings provide important contributions to extant work psychology literature and carry vital practical implications for organizations to develop employee work meaningfulness.RESUMEN Entender cómo y cuándo los líderes potencian el sentido del trabajo en los empleados tiene importancia teórica y práctica. Partiendo de las bases teóricas del liderazgo de servicio y del ajuste persona-organización, proponemos que el hecho de percibir a sus líderes como líderes de servicio que ponen por delante a sus subordinados podría ayudar al ajuste de estos al puesto de trabajo (i.e., ajuste persona-puesto) y en consecuencia potenciar el sentido de su trabajo. Además, creemos que trabajar con líderes serviciales a los que se considera prototípicos hará más probable que los empleados hallen congruencia en su puesto y den en consecuencia más sentido al trabajo. Nuestra hipótesis fue probada con una muestra de trabajadores chinos a tiempo completo. Los resultados son una buena aportación a la literatura psicológica actual y conllevan implicaciones prácticas importantes para que las empresas fomenten el sentido del trabajo en los empleados.
