  • Management consulting effectiveness: Contribution of the working alliance
           and the consultant’s attachment orientation.

      Abstract: Despite growing interest in understanding the effectiveness of consulting in organizational settings, the contribution of individual and interpersonal factors suggested in the literature has yet to be determined. This article examines the associations among the client–consultant working alliance, the consultant’s attachment orientation, and consulting effectiveness from the consultant’s viewpoint. Self-report questionnaires were administered to 193 internal and external consultants in Canada. The hierarchical regression analyses suggested that the professional agreement dimension of the working alliance was the strongest predictor of consulting effectiveness as perceived by consultants, in terms of both process and outcomes. Additionally, the consultant’s attachment orientation, whether anxious or avoidant, moderated the associations between the working alliance and consulting effectiveness. These findings shed new light on factors contributing to consulting effectiveness from the consultant’s perspective and pave the way for innovative avenues in consultants’ training and professional practice development.   • Ready to start a business' Unraveling the motives for
           entrepreneurship.

      Abstract: What leads a person to start a business' We conducted a study to help answer this question. Looking at the motives for undertaking an entrepreneurial venture, we were guided by an extensive an international literature on the topic, and we made use of an innovative framework (i.e., the push-pull-antipush-antipull model) that describes the psychological levers and barriers of such a career choice. Applying this multidimensional model, our study revealed three motivational profiles of entrepreneurs: (a) “ready,” (b) “ambivalent,” and (c) “undecided.” This article reports what we learned in the study, examining the relationships between each of these profiles, the intention to start a business, and the probability of success of the project. It also examines gender differences. These variables were differentially related to the three profiles. Our findings shed light on this complex entrepreneurial intention, which is based on a subjective balance between various psychosocial factors that create positive and negative attitudes toward the present and future situation.   • How experienced coaches use mindfulness in practice and how they know it
           is useful or beneficial.

      Abstract: The research we report on here sought to explore the meaning of mindfulness for experienced coaching practitioners in a practice context. There are many formal definitions, but it is difficult to know how and which ones are used in practice and to what degree or effect. The purpose of the research was to obtain a clearer understanding of what mindfulness is from the practitioners’ perspective in terms of its available definitions and how it is used and is useful or beneficial in practice. The research used qualitative methodology, an interpretivist and constructivist approach, the in-depth interview method, and interpretative phenomenological analysis to analyze the data. Using purposive sampling, we interviewed 30 senior coach practitioners with respect to their position on mindfulness. The coaches’ perspectives are reflected in two metathemes: how coaches used mindfulness, and how coaches know mindfulness is useful or beneficial (i.e., the impact of mindfulness). The first is comprised of five subthemes: practicing with greater awareness in the here and now, being present or having presence and focus, being nonjudgmental and practicing with curiosity and kindness, creating space for clients, and practicing in a more effective and respectful way. The second is expressed in 10 subthemes related to how the coaches know mindfulness is useful or beneficial for themselves, the client, and the coach-client relationship. Further research and specific implications are proposed for the practice of mindfulness in coaching, including an enhanced operational definition and model for mindfulness in coaching.   • The “art” of executive coaching at the top: Using clients’
           self-imagery as a tool for high impact.

      Abstract: The “art” of coaching at the top is considered metaphorically and discussed in this article as a co-creation between client and coach. This co-creation is catalyzed by the client’s self-imagery—explicit and highly visual imagery—of how they see themselves as leaders at the beginning, midway, and at the end of coaching. The evocation of this self-imagery is a foundational act at the outset of a coaching engagement and is accomplished by the coach’s use of a specific technique, the visual leadership metaphor (VLM). With the use of this technique, client and coach get rapidly aligned in the identification of client-centered thematic material that not only informs the course of the coaching but also intensifies the quality of their connection and ensures traction toward achieving the client’s growth objective as a leader. Based on the author’s analysis of 180 VLMs, eight overarching coaching themes are identified. These eight themes and a description of the specific coaching tools used are also provided. Important research questions are raised, and practitioners may find value in considering this conceptualization of co-creation; in doing so, they may evolve their own art in the coaching of top business leaders.   • I’m biased and so are you. What should organizations do' A review of
           organizational implicit-bias training programs.

      Abstract: Organizational diversity, equity, and inclusion (DEI) interventions usually involve some kind of training, and, in recent years, that training is likely to concentrate on implicit bias. For this article we have examined the content of implicit-bias training programs offered in several large organizations to answer two questions: (a) Do the programs offer accurate information about implicit bias' And (b) do the programs provide the range of knowledge and skills needed for managing and reducing implicit bias' We concluded that although all programs teach intrapersonal skills for raising self-awareness and for detecting and reducing bias, they neglect the interpersonal skills necessary for talking about bias with coworkers and clients.   • The future is here: A benchmark study of digitally enabled assessment and
           development tools.

      Abstract: In their 2013 and 2015 benchmark studies, Church, Rotolo, and colleagues shed light on organizational uses of traditional leader assessments. Since then, a new generation of tools has emerged, fueled by advances in big data, machine learning, and artificial intelligence. These new tools claim to offer distinct advantages over traditional assessments in terms of precision, objectivity, scalability, and integration with development. However, technology far outpaces empirical research, rendering it challenging to understand the landscape of tools, let alone assess their methodological rigor and organizational value-added. This leaves talent-management (TM) practitioners without the information needed to make smart decisions about adopting and leveraging tools to drive development. This article attempts to provide clarity through a three-question framework to guide tool evaluation. We also present the results of a benchmark survey covering current uses of digitally enabled assessment and development tools, future adoption trends, and barriers to implementation. The article concludes by discussing implications for TM practitioners and external consultants. We make the case that to reap the developmental benefits of new tools, applied psychologists need to play a more central role in their creation and vetting.
