  • Using a Smartphone App to Assess and Support Transfer of Training of
           Leadership Skills – A Feasibility Study

    • Abstract: Studies have shown that leadership behaviors can have a large impact on workplace productivity and health, and considerable time and money is spent on leadership training. The transfer of skills learned in training to daily practice at the workplace is an important outcome. This study investigated the use of a smartphone app and ecological momentary assessment to improve and measure transfer of training. The app was used in conjunction with a leadership training program and combined reminders, checklists, and single-item work environment questions. Managers (N = 17) used the app over an 11-week time period, collecting data multiple times each week for an intensive longitudinal within-participants design with no control group. Results indicate that the number of self-reported skills increased during the training period and that the app was appreciated as a skills training support. Published on 2022-04-01 11:21:09
  • “No Worries, there is No Error-Free Leadership!”: Error Strain,
           Worries about Leadership, and Leadership Career Intentions among

    • Abstract: The growing body of research suggests that leadership is not among the most attractive career goals, especially for the younger work force. However, the need for leadership has not diminished. To shed light on the “problem of supply”, this study addresses the question of why high-potential individuals (i.e., non-leaders) do not pursue leadership positions by focusing on worries about leadership (WAL) and error-related strain. We had two aims: (1) to identify different profiles of WAL among highly educated professionals, and (2) to explore whether their error strain and leadership career intentions differ among the identified WAL profiles. Data were gathered from 955 highly educated Finnish employees representing different sectors. WAL was measured by a three-dimensional scale consisting of worries about failure, work-life imbalance, and harming others. Based on the Latent Profile Analysis, six WAL profiles emerged: (1) Average-WAL (37% of respondents), (2) Low-WAL (34%), (3) High-WAL (6%), (4) Failure-sensitive (9%), (5) Imbalance-sensitive (4%) and (6) Harm-sensitive (11%). Professionals in the Low-WAL profile reported the lowest error strain, whereas employees in the profiles of High-WAL and Failure-sensitive reported the highest error strain. Employees in the Low-WAL profile were more willing to pursue a leadership career in an unfamiliar organization compared to employees in other profiles. In addition, employees within the Low-WAL profile were more willing to pursue a leadership career in an unfamiliar organization compared to their home organization.   • Recovery Across Different Temporal Settings: How Lunchtime Activities
           Influence Evening Activities

    • Abstract: Recovery from work stress during workday breaks, free evenings, weekends, and vacations is known to benefit employee health and well-being. However, how recovery at different temporal settings is interconnected is not well understood. We hypothesized that on days when employees engage in recovery-enhancing lunchtime activities, they will experience higher resources when leaving home from work (i.e., low fatigue and high positive affect) and consequently spend more time on recovery-enhancing activities in the evening, thus creating a positive recovery cycle. In this study, 97 employees were randomized into lunchtime park walk and relaxation groups. As evening activities, we measured time spent on physical exercise, physical activity in natural surroundings, and social activities. Afternoon resources and time spent on evening activities were assessed twice a week before, during, and after the intervention, for five weeks. Our results based on multilevel analyses showed that on days when employees completed the lunchtime park walk, they spent more time on evening physical exercise and physical activity in natural surroundings compared to days when the lunch break was spent as usual. However, neither lunchtime relaxation exercises nor afternoon resources were associated with any of the evening activities. Our findings suggest that other factors than afternoon resources are more important in determining how much time employees spend on various evening activities. Fifteen-minute lunchtime park walks inspired employees to engage in similar health-benefitting activities during their free time. Published on 2022-03-23 12:03:57
  • Contextualizing Violence Prevention – How Contextual Aspects Influence
           the Implementation of a Violence Prevention Initiative in Prisons and

    • Abstract: The aim of this study was to investigate which contextual aspects and mechanisms are decisive in the implementation of an integrated, tailored intervention to prevent violence and threats of violence from patients or inmates towards employees in psychiatric units and in prisons and detention centers. Based on a standardized implementation degree assessment of fidelity, reach and dose delivered, we selected two workplace cases from each sector, one with a high and one with a low implementation degree. Using a realist evaluation framework, we conducted a thematic analysis of the four selected workplace cases to identify prevalent contextual aspects and mechanisms underlying the implementation degree. We found that prioritization, synergy with parallel change processes, and intervention fit, were decisive mechanisms for the successful implementation of the intervention. We also found that lack of resources (staff instability, insufficient time, poor mental resources) and resource-demanding parallel change processes, were contextual aspects that “blocked” all mechanisms. That is, when resources were not available, none of the mechanisms for implementing the intervention was activated. Our findings point to the importance of investigating the role of contextual aspects when assessing the effectiveness of organizational interventions. Published on 2022-02-28 00:00:00
  • Threatening the Self: The Conditional Indirect Effect of Abusive
           Supervision on Well-Being

    • Abstract: Occupational self-efficacy is a valuable resource for well-being and health in the workplace, but according to the stress-as-offense-to-self model, it can be threatened by abusive supervisors. In our study, we examined this mechanism through which abusive supervisors indirectly affect subordinates’ well-being. Assuming differences between male and female subordinates regarding occupational self-efficacy, we considered gendered responses to abusive supervision. We studied 928 participants, nested within 188 teams, who rated their self-efficacy and their direct supervisors’ leadership behaviour and who indicated work engagement and depressive symptoms at 2 time points with a lag of 6 months. Longitudinal relationships among the study variables were modelled using latent differences scores. Results showed that abusive supervision is indirectly related to work engagement and depressive symptoms regardless of gender. Published on 2022-02-17 13:56:35
  • Outcomes of Informal Work-Related Learning Behaviours: A Systematic
           Literature Review

    • Abstract: Both in research and practice, many believe that informal work-related learning contributes to plenty of important and positive outcomes. As a result, research on informal work-related learning outcomes is quickly accelerating. The field has become fragmented across disciplines and traditions. In response, this study provides a systematic review of the literature on outcomes associated with informal work-related learning behaviour of employees. In total, 39 studies were included in our review. Our results show that outcomes associated with informal work-related learning behaviour go beyond the specific job, as is sometimes assumed. Instead, outcomes vary across dimensions, going from hands-on to abstract, short-term to long-term, or job-specific to more generic. We provide an overview of outcomes in three categories, namely (1) changes in knowledge, skills, and attitudes, (2) individuals’ and organizations’ professional achievement, and (3) sustaining a future development.   • Engaged or Obsessed' Examining the Relationship between Work

    • Abstract: The purpose of the present study is to examine the mediating role of work-home interaction (conflict and facilitation) in the relationship between work engagement, workaholism (working compulsively and excessively), and the respondents perception on how this influence their work-related health positively or negatively. Data were collected among Norwegian academics using the KIWEST measure and analyzed by Structural Equation Modelling in Stata (N = 6014). Work engagement, but not workaholism, is directly related to work-related health. Instead, work-home conflict indirectly mediated the relationship between working compulsively and work-related health. In addition, work-home interaction (conflict and facilitation) fully mediated between engagement and work-related health. The findings suggest that work engagement and workaholism represents two different sets of heavy investment at work, positively and negatively related to work-related health, respectively. The mediating role of work-home interaction indicates that this relationship partly can be explained by how this heavy investment and passion at work interfere with the home life. These findings have implications for how organization practitioners and HR representatives should target an eager workforce properly for the future. The present study is timely, given a boundary less work life. Knowledge of the different processes associated with hard working employees is important for organizations to better understand when and how such prolific behavior is beneficial or risky and hence should be supported or not.   • Ship Leadership, Situation Awareness, and Crew Safety
           Behaviour—Preregistered Replications in Two Survey Datasets

    • Abstract: Situation awareness is often assumed to be crucial for working safely. Self-reported context-general measures can be an efficient way to measure situation awareness in large datasets and test how it relates to other individual, organizational, and environmental variables. In a previous structural equation model (Sætrevik & Hystad, 2017) authentic leadership accounted for situation awareness and self-report of committing unsafe actions, while situation awareness accounted for subjective risk assessment and commitment of unsafe actions. The current study performed preregistered replications of the same associations in two novel but similar datasets. Both datasets replicated that higher situation awareness was associated with fewer unsafe actions and with lower subjective risk assessment. One of the new datasets measured leadership, and more authentic leadership was found to be associated with higher situation awareness and fewer unsafe actions. The preregistered structural equation models explained large amounts of the variance in situation awareness and unsafe actions and medium to large amounts of the variance in subjective risk assessment. We also tested adjusted models that incorporated more of the measured items and improved the validity of the measures. The study supports the claim that a crewmember’s cognitive states (such as perception, understanding, and prediction of safety signals) are associated with safety outcomes and that leadership qualities may facilitate this relationship.   • Investigating Emotion Regulation Strategies to Facilitate the Well-Being
           of Managers

    • Abstract: Maintaining good mental well-being is important for leaders, but little attention has been given to how leaders facilitate their own well-being or how leaders evaluate emotions associated with certain events (cognitive reappraisal). This study investigates how mental well-being might influence the relationship between Emotional Intelligence (EI) and cognitive reappraisal in leaders and whether this relationship differs by gender. Data from 246 hotel managers in Sweden were collected, with a response rate of 69%. Our findings show that the four EI dimensions play a significant role in cognitive reappraisal, including Self-Emotion Appraisal, a core dimension of EI. The analyses showed that the effect of mental well-being on the relationship between two of the EI dimensions and cognitive reappraisal differed significantly by gender. We recommend the use of tailored training programs such as simulation-based training with real life cases. This type of training can support leaders in using broader strategies to regulate emotions, as well as helping them become more mindful about the consequences of their own and others’ choice of emotion regulation.   • Does Psychological Detachment From Work Protect Employees under High
           Intensified Job Demands'

    • Abstract: Technological acceleration is intensifying job demands (IJDs), referring to work intensification, intensified job- and career-related planning and decision-making demands, and intensified learning demands at work. IJDs mean new challenges for workers but recovery from work during off-job time through psychological detachment from work may help employees to maintain their well-being in the context of IJDs. The present study examined the associations between IJDs and emotional exhaustion and the buffering role of psychological detachment in these relationships. Cross-sectional data were collected from four Finnish trade unions in 2018 (N = 3,181). Data were analyzed by structural equation modeling (SEM). Higher IJDs were related to greater emotional exhaustion, and greater psychological detachment from work to lower emotional exhaustion. Of IJDs, work intensification had the strongest relationship with higher emotional exhaustion. As expected, psychological detachment attenuated the positive relationship between IJDs and emotional exhaustion. In general, the group-specific findings for blue-collar and white-collar workers were in line with the results found for the data as a whole. The results underline the beneficial role of psychological detachment from work as a strategy for replenishing resources that protects employees’ occupational well-being in the presence of high IJDs. The potential risks of IJDs in today’s workplaces should be recognized and employees’ opportunities to mentally detach from work during free time should be supported. Published on 2021-10-14 11:15:05
