      Abstract: Advances in Developing Human Resources, Ahead of Print.
      The COVID-19, worldwide pandemic forced organization leaders and employees to shift their career realities. They had to determine ways to navigate their career journeys more rapidly. Human resource development (HRD) scholars and professionals are in positions to assist organization leaders and employees as they seek to succeed in their careers. The researchers are providing career theories, ideas, and recommendations for HRD scholars and professionals to expand their understanding of career development during and beyond the COVID-19 pandemic. Technological changes, remote work experiences, and psychological well-being are but a few of the challenges that have been exacerbated by the pandemic and are affecting the career journeys of organization leaders and employees. This article provides an overview of ways that the authors attempt to solve these concerns and help HRD scholars and professionals help organizations adjust to the shifting career realities.

      Abstract: Advances in Developing Human Resources, Ahead of Print.
      The ProblemUnder the pandemic, employees face unique career challenges depending on their contexts and situations. For example, essential workers need to find ways for themselves and their families to be safe. Remote workers need to learn about new ways of working and communicating. In addition, for displaced or soon-to-be displaced workers, a job search is a primary career concern.The SolutionAll agents—the organization, supervisors, and employees—can take actions to help employees sustain hope in their careers and recover from the pandemic. This study outcome which involves 257 intervention ideas can be utilized to support the career development of four different types of workers by employing the Hope-Action Theory framework.The StakeholdersThe results of this study can guide Human Resource Development (HRD) practitioners and researchers in assisting employee career development by engaging the entire organization, supervisors, and employees. Organizational leaders and employees can also benefit directly from the study results.

      The ProblemAs most employees have been forced to work from home during the COVID-19 pandemic, there is considerable concern about how to preserve employee health and well-being by supporting their work in this unpredictable situation. In this sense, research highlighting how to support remote e-workers in the COVID-19 pandemic era is urgently needed to inform scholars and practitioners about effective strategies and interventions to support remote e-workers.The SolutionBy reviewing conceptual and empirical studies, we discuss the challenges of remote e-workers from the perspective of psychological well-being. We also summarize the factors that support psychological well-being. Based on the findings, we suggest how human resource development (HRD) professionals can support remote e-workers’ psychological well-being and career development in the COVID-19 pandemic era.The StakeholdersThis article has relevance for scholars, scholar-practitioners, and practitioners who are interested in seeking ways to support remote e-workers from an HRD perspective across countries, disciplines, and contexts in the COVID-19 pandemic era.

      The ProblemThe COVID-19 pandemic caused many workers to move from brick and mortar buildings to virtual/remote environments. This created situations in which workers were forced to not only work virtually, but to work alone. The lack of physical contact with others has the potential to stifle efforts to remain engaged and consequently impede career development and progress.The SolutionVirtual mentoring is essential for providing emotional support, creating opportunities for dialogue, helping employees discover a balance between work and life, implementing a reward system, and enhancing an overall sense of well-being and belongingness for employees working in virtual/remote environments. Self-efficacy, a component of social learning theory, is a useful concept to study virtual/remote workers who often become self-empowered and rely on their own cognitive abilities to perform in a virtual/remote environment to ensure successful career outcomes.The StakeholdersHRD professionals, managers, supervisors, and others involved in ensuring that workers are engaged, supported, and continuously building skills while working virtually.

      The ProblemWomen must often overcome inequitable workplace policies and unsupportive family for career development. Although remote work allows women the freedom to manage both work and family domains, stigma rooted in gender-stereotypes dissuades women from utilizing remote work policies and working flexibly.The SolutionWorking from home during the pandemic, has led to some erosion of the stigma attached to remote work. Through the work/family border theory, we explore the new realities for employees working remotely and its positive impact on women’s career development. We argue, organizations can promote women’s careers by capitalizing on employee’s positive experiences with remote work during the pandemic, and support women’s career development even after the pandemic.The StakeholdersStakeholders for this article include colleagues, supervisors, partners, and spouses, who have the power to influence women’s career development, as well as HRD professionals and organizational leaders who implement policies and practices supporting women’s career development.

      The ProblemThe current pipeline supplying qualified and competent leaders to the upper ranks of higher education appears to prelimit the number of Black males who reach executive status. Even though many universities and colleges remain resolute in increasing diversity, social, and structural barriers block access and restrict executive development. This study focuses on the leadership and career advancement of Black male executive leaders in predominantly White institutions (PWI’s) of higher education.The SolutionThis qualitative, phenomenological examination of the lived experiences of 10 Black male, executive leaders in predominantly White institutions of higher education describes what it is like for them to persist in their leadership roles despite negative experiences that are related to their social identity. The findings reveal how their existence in racialized environments has impacted their leadership approach and the trajectory of their careers.The StakeholdersThe stakeholders are Black academics seeking or holding executive leadership roles in higher education; HRD scholars and practitioners.

      The ProblemLimited discussions of the Black male as a leader has taken place in the human resource development literature. Hence, racialization, the process of constructing and attaching meaning to racial identity, is an under-studied topic. Further problematic, traditional leadership theories advance a race-neutral, universalized mainstream view of leaders, and do not consider the multiple ways that race changes the master narrative. A direct result of this shortcoming is the lack of research and theories that inform the experiences of Black males in historically White institutions (HWIs).The SolutionIn this article, an autoethnography approach is used to counter the master narrative that has concealed the everyday, lived experience of Black males in higher education faculty and leadership roles. Critical race theory is applied as a framework for viewing lived experience as a legitimate and appropriate source of analysis. Socio-cultural theory is used to explain how cultural competence is needed to appropriately identify racism as an enduring problem that is a product of its culture and environment.The StakeholdersHRD faculty, HWIs administrators, hiring committees, diversity, equity and inclusion practitioners, search committees, and Black males in faculty roles in HWIs.

      The ProblemThe leadership of Black male leaders is an under-studied topic in the leadership literature and more so in the field of human resource development. Moreover, traditional and contemporary leadership theories are universalized and have not adequately captured social and emotional issues encountered by leaders within their social identity location. A closer examination of this phenomenon is needed to close the gap in the human resource development literature as well as contemporary leadership theory.The SolutionA qualitative study was used to examine the experiences of Black male leaders in an organizational setting using the frameworks of emotional intelligence and social architecture. Findings suggest that emotional intelligence explains why Black male leaders desire mentorship, need increased organizational support for psychological safety, use specialized strategies to deal with social and emotional distress, face barriers to acculturation into the workplace culture, draw on authentic leadership skills to face obstructions to leadership, and use code switching to navigate multiple identities. Recommendations are made for more inclusive mentoring programs that consider the needs of this underrepresented group.The StakeholdersHRD researchers, scholars, educators, practitioners, organizational leaders and others involved in diversity, equity, and inclusion work.

      The ProblemIn predominantly White organizational contexts and professions, such as human resources, that are significantly occupied by non-Blacks, Black male leaders struggle with achieving career success due to a lack of organizational support. Although existing research in human resource development (HRD) and career development provides a holistic representation of minoritized groups, there is a dearth of research that addresses the professional development of Black males.The SolutionThis article is an autoethnographic exploration of my experiences as a Black male leader in a predominantly White organization and profession (human resources). This article leverages autoethnography and critical race theory (CRT) as appropriate lenses to view my experiences as a Black male leader in this organizational/professional context. I utilize a layered account approach to position and deconstruct my experiences to provide an insider perspective of power structures that impede the leadership development of Black males.The StakeholdersHRD scholars, practitioners, organizational leaders, and Black males who are embarking upon and/or establishing their professional careers in predominantly White organizations.

  • On Black Male Leadership: A Study of Leadership Efficacy, Servant
           Leadership, and Engagement Mediated by Microaggressions

      The ProblemDr. Martin Luther King Jr, and other Black men (and women) successfully used servant leadership to advance U.S. civil rights. Yet, the value of these leadership practices among Black men in contemporary workplaces is not known. The decision to lead may be based upon one’s leadership self-efficacy and influenced by community and as Black men prioritize social justice and developing others, they may be servant leaders. While engaged, the role of microaggression on engagement has not been studied. Thus, research is needed on Black male leadership.The SolutionThis study examined whether Black men possess the antecedent of leadership efficacy, demonstrate servant leadership, experience the outcome of engagement, and microaggressions, whether microaggressions mediated and decreased their engagement, and did socio-identities function as a moderator. Using cross-sectional survey methodology, a confirmatory factor analysis and a causal model was conducted along with a post hoc ANOVA. Black men leaders were about a third of the sample (n = 364). The structural equation modeling revealed the significant findings that leadership efficacy predicted servant leadership, servant leadership predicted engagement, and, microaggressions partially mediated engagement. Socio-identities did moderate leadership efficacy, engagement, and microaggressions but not servant leadership and the overall measurement model.The StakeholdersThis study benefits HRD and other scholars and practitioners who study leadership including those with intersecting identities—African American men.
