  • Double edge experiences of expatriate acculturation

      Abstract: Journal of Global Mobility: The Home of Expatriate Management Research, Volume 5, Issue 3, Page 225-250, September 2017.
      Purpose The purpose of this paper is to bring to light the double edges faced by individuals who have international and multicultural experiences. The implication is that these individuals encounter acculturation challenges, and also gain from their multiculturality. The authors adopt Berry’s (2011) integration and multiculturalism framework to analyze the experiences and challenges that multi-culturals face. This paper suggests ways to glean the silver lining within organizations to help manage and master multicultural experiences in the workplace to benefit both individuals and organizations. Design/methodology/approach The authors used empirical materials from expatriates who have worked across multiple cultural contexts. Based on these the authors present three examples to illustrate how expatriates and multicultural individuals place themselves in situations where they experience contact and challenges associated with adopting multiple cultures. The authors then analyze these examples to show how the experiences involve psychological-level integration challenges for Multi- and n-culturals. Findings The three multicultural expatriate examples suggest that individuals with international and multicultural experiences who are successful at managing their experiences develop cognitive and behavioral complexity. However, these individuals also face continuous acculturation including cognitive and ethno-cultural identity conflicts such as, rejection from multiple cultural perspectives because they continually cross-multiple cultural microcosms. Suggestions are presented to help maintain one’s sense of self-worth and minimizing ethno-cultural conflicts. Research limitations/implications Notwithstanding the value of analyzing the examples of expatriate acculturation experiences, the limitation to the examples is that it is limited to the experience of three individuals. However, the examples were effective in raising points to discuss relevant challenges and/or the double-edged reality faced by boundary spanners, multi-, and n-culturals. Practical implications The paper presents possible ways multi- and n-culturals navigate through their multiculturalism, including suggestions to help individuals who struggle with their multiculturalism through mentoring. Social implications The paper highlights the challenges of acculturation and suggests ways that individuals can overcome these challenges. It further suggests how organizations can take advantage of such individuals by utilizing existing personnel within the organization. Originality/value The paper is one of the few that acknowledge multiculturalism is highly challenging even for successful multi-culturals and n-culturals. Currently the literature is scant concerning how individuals can manage and master multicultural experiences in the workplace. The paper suggests a number of useful strategies for individuals and organizations to manage the challenges.

      Abstract: Journal of Global Mobility: The Home of Expatriate Management Research, Volume 5, Issue 3, Page 251-274, September 2017.
      Purpose The globalization of work has contributed to a great increment in cross-cultural interactions, contributing to a new impetus in the expatriates’ topic. The costs associated with the failed international missions are high, and the identification of effective adjustment strategies is of extreme importance, both for organizations and for individuals. The purpose of this paper is to identify the kind of practices that are developed by organizations and their impact on the adjustment of expatriates. Design/methodology/approach To achieve the proposed objective, a systematic review of literature (from the late 1980s to the present day) will be carried out. Findings Based on five articles on the topic, the results show that there are few studies that assess the impact of the types of adjustment to organizational practices, with the cross-cultural training and language training being the most common. These practices have shown a positive effect on performance and adjustment of expatriates. Originality/value The authors feel the lack of studies that have adequate indicators to measure the integration and effectiveness of the adjustment of expatriates.

  • Repatriation of international assignees

      Purpose Repatriation continues to be a current challenge for many international firms. While this topic has received only limited attention in literature in the past, it has aroused an increased academic interest since the 2000s. Until now, however, thorough analyses of advancements in this field, which go beyond a pure content-related review, are still scarce in research. To address this gap, this study provides a systematic and comprehensive literature review of repatriation from an ecological systems perspective. The purpose of this paper is threefold: to analyze where and when repatriation research has been published, what aspects (e.g. topics, theories, and contexts) have been considered in the repatriation literature, and how the research has been conducted (e.g. employed methodologies). Based on the findings implications for future research are developed. Design/methodology/approach This study is based on a systematic literature review of 96 peer-reviewed articles from 1973 to 2016. Findings The results of the study reveal that repatriation has found its way into journals of different disciplines. By employing an ecological systems theoretical perspective, the study shows that research on repatriation covers a broad set of ecological systems to explain repatriation outcomes. Quantitative approaches are fairly prominent in repatriation research, whereas the use of qualitative approaches has increased lately. Mixed-methods approaches, however, are still scarce in the repatriation literature. Moreover, the results outline that the majority of scholars collected data on the individual level. With regard to methodological rigor (both design and analysis), a steady use of linear regression modeling in quantitative articles was found, whereas more sophisticated methodological approaches such as structural equation modeling and longitudinal studies have only recently found their way into repatriation research. Finally, by considering that the expatriate literature addresses a variety of types of expatriation, this study highlights that research on repatriation should differentiate more thoroughly between types of repatriates to provide target-group-oriented recommendations and to deepen the understanding of the repatriation phenomenon. Originality/value This study contributes to the repatriation research in several ways. First, it provides a systematic analysis of the repatriation literature from an ecological systems theoretical lens. By combining this content-related analysis with an investigation of methodological issues, the study outlines which ecological systems have been covered in the literature on repatriation, where the strengths and weaknesses of this literature stream lay, and in which direction future avenues of research should move. Moreover, the study highlights which methodological shortcomings are still existent in the repatriation literature and shows that a differentiated viewpoint on repatriates like in the expatriation literature is still in an embryonic stage in repatriation research. Finally, it contributes to the repatriation research by deducing valuable recommendations for future research.

  • Work-to-personal-life conflict among dual and single-career expatriates

      Purpose The purpose of this paper is to explore if an expatriate’s career situation at the level of the couple (single career couple (SCC)/dual career couple (DCC)) is related to the expatriate’s work-to-personal-life conflict (WLC) and if the expatriate’s gender is related to WLC. The authors also investigate if the level of WLC is different for men and women in a DCC or SCC (interaction). Design/methodology/approach The study was conducted among 393 Finnish expatriates who were in a relationship and were working. A moderated hierarchical regression was utilized in the data analysis. Findings Gender or DCC/SCC status was not separately related to WLC but an interaction effect between gender and a couple’s career status on WLC was significant. In DCC couples, women experienced more WLC than men. In SCC couples, women experienced less WLC than men. Practical implications The findings indicate that organizations should develop practices to support both DCCs and SCCs, for instance, by providing mentors for expatriates and their family members, or through organizing family events for company employees. Couples should also negotiate their roles and responsibilities in both the personal life and work-life spheres before moving abroad and also during the time they live abroad, especially women involved in a DCC and men involved in an SCC. Originality/value This is the first study focusing on expatriates’ WLC that simultaneously takes account of how the gender and career situation of the couple are related to it.

  • Contextual determinants in disclosing one’s stigmatized identity
           during expatriation

      Purpose The purpose of this paper is to add to the understanding of the international work experiences of lesbian and gay self-initiated expatriates (SIEs) with a particular focus on the effects of different contexts on their disclosure decisions. In doing so, this study responds to the call for more empirical and extensive studies of lesbian, gay, bisexual, and transgender (LGBT) expatriates. Design/methodology/approach This paper is based on in-depth analysis of four interviews of lesbian and gay SIEs. Findings The findings presented in this paper support three contextual determinants – personal, organizational, and country-level context. These contextual determinants significantly influence lesbian and gay SIEs’ disclosure decisions and their overall international work experience. Originality/value Given the rapid globalization and dynamic business environment, workforce diversity has become a business imperative over the past few decades. Diversity in today’s workforce includes not simply gender and racial diversity, but also age, culture, sexual orientation, religion, education, and disabilities as primary categories of diversity. Moreover, new technologies require highly skilled labor the world over, exacerbating existing global talent shortages. These advancements in technology, accompanied by massive shortfalls in skilled labor, have expanded the pool of potential expatriates to include those non-traditional ones who have been excluded from international assignments. Particularly, as LGBT rights to equal employment opportunity and their potential contributions to international assignments have been increasingly recognized worldwide in recent years, attention to LGBT expatriates has grown exponentially. Nevertheless, neither their experiences as lesbian and gay SIEs in international assignments nor the effects of contexts on those experiences, including disclosure decisions, have yet to be fully explored. In this sense, this paper provides a contribution to the deeper understanding of lesbian and gay SIEs in multidimensional contexts of an international assignment. Although the study examined lesbian and gay expatriates, results suggest insights into the entire LGBT expatriate community.
